That results in a lot of death, and they need to keep the meat grinder back. So they need 30K men a month to just keep up with the losses, and it takes months for the wounded to recover to fight again (if they're not just send back to the front to die). The reported average casualty ratio is 3:1, which is pretty bad. Russians face horrific losses when they're on the offensive, but Ukraine also faces losses when they attack as well so it evens out to 3:1. We were forced to watch movies, and then an experienced officer would pause it and explain the moral lesson from it, with his every second word being an expletive. Frostbite, hunger and lack of sleep were easier to tolerate for me than a 40 year old captain with his brain completely petrified during his service explaining "The Joker" to me. You will no longer be hungry! You will be able to visit your family! You will have a salary of 50000 rubles and 30000 more for physical excellency and 20000 more as bonus, and you'll not die from alcoholism in your home village, but be an upstanding member of society... Vladimir is essentially seduced into joining, because he's a young dumb fool who doesn't know better, and he signs a contract right on the spot for 5 years. And then hell begins, because a kontrakt soldier's life is only marginally better than one of a conscript, but now he's enslaved for 5 years, not for 1 year. Other more experienced kontraktniks will s--- on him for not yet having completed his mandatory service, and will not consider him an equal. Vladimir doesn't yet know the worst parts of military service, because he was made sign his contract in the very beginning of his service. He will be forced to do all the unpleasant work, and be paid like 20000 per month, with deductions for arbitrary reasons. And no, he can't leave to see his relatives. And no, the uniform is not even sexy.
